Most agencies promote their best creative strategist and call it leadership. What they end up with is a great creative who's now overwhelmed, managing people they were never set up to develop, and trying to hold together a service line with no real system underneath it.
This is a different kind of role.
A fast-growing ad creative agency is looking for a Head of Performance Creative to own the creative service line end to end. That means leading the Creative Pod Managers, building the systems they run on, and holding the standard every pod is measured against. You're not here to review work. You're here to build leaders who build great work, and to make sure that creative output translates directly into client growth, retention, and revenue.
If you love leading leaders, obsess over creative quality, and tie everything back to what actually moves the business, this role was built for you.
WHO THEY ARE
A fast-growing ad creative agency on a mission to produce the best-performing video ads in the game. Their clients are 7 to 8 figure eCommerce brands spending $100K or more per month on paid social, and the agency's job is to help them beat ad fatigue, unlock creative breakthroughs, and scale profitably through creative that actually converts.
The agency runs on a pod model built for speed and specialization. Each pod is made up of a Creative Strategist, a Video Editor, and a Creator Manager. A Creative Pod Manager oversees two pods and owns client communication. The Head of Performance Creative manages five to six Creative Leads across the full service line. It's a structure designed to let people go deep in their lane while staying fast and aligned.
The team is fully remote, performance-driven, and serious about building systems that compound over time. The philosophy is simple: they don't just make ads, they build creative systems that drive growth. The people who thrive here are the ones who think in frameworks, develop other people's skills genuinely rather than just delegating to them, and hold a high bar for quality without making the team feel it as pressure.
This is a fully remote, full-time Contractor role.
WHAT'S IN IT FOR YOU
-
The top of the creative house: You own the entire Creative Service Line and have real authority to shape how it runs, what it prioritizes, and where it goes next.
-
Lead leaders, not individual contributors: Your direct reports are Creative Pod Managers. Your job is to develop them, not manage their workload.
-
Build the systems, not just the output: You design the playbooks, quality standards, and operating frameworks that make the service line fast, consistent, and profitable at scale.
-
Full visibility into business performance: You own the metrics that actually matter to the agency, client retention, creative-driven ad spend growth, delivery, and margin. You see the whole picture.
-
A pod structure that's already working: You're not starting from scratch. The model is in place and you're here to make it excellent.
-
Room to scale: As the agency grows, this role grows with it.
WHAT YOU'RE GETTING INTO
This role is focused on leading the creative service line with both hands, developing the managers who run each pod and owning the performance, systems, and outcomes that keep clients growing and staying.
You will:
- Coach and develop Creative Pod Managers on creative strategy, team management, and client communication, setting clear standards, scorecards, and expectations for what great looks like
- Hire and onboard new Pod Managers as the agency scales, and support them in developing their own individual contributors into high-output pods
- Step in fully when a Pod Manager is out, owning client strategy, internal coordination, and delivery without disruption. Clients shouldn't feel the difference.
- Own the creative strategy playbook across the service line, reviewing pod-level performance regularly to catch risks early and scale what's working
- Turn creative wins into repeatable frameworks the entire team can run, so breakthroughs don't stay with one pod or one account
- Step into key accounts, escalations, and underperforming pods when course correction is needed, then hand back a healthier situation than you found
- Spot churn risks before they become churn and work with Pod Managers to close the gap
- Design and continuously improve workflows and quality standards that keep the service line fast, consistent, and profitable as the team grows
- Identify bottlenecks and margin leaks and collaborate with Marketing and Operations to keep creative aligned with business goals
WHO YOU ARE
-
You have proven senior creative leadership experience at an ad creative agency, and you've led other leaders, not just individual contributors
-
You have deep expertise in paid social creative strategy, especially Meta, for DTC and eCommerce brands at serious spend levels
-
You have a strong grasp of agency operations, including how delivery, margin, and client retention actually connect
-
You're an excellent coach and communicator, someone who raises the people around them and makes difficult decisions clearly
-
You think performance-first, meaning creative quality is a means to a business outcome and you never lose sight of that connection
-
You build systems and frameworks, not just great individual outputs. You turn what works into something the whole team can run
WHAT SUCCESS LOOKS LIKE
Success in this role is measured against six things, and they're all connected:
-
Client Retention: Maintain and improve retention across all creative accounts. Churn that could have been caught early is a miss.
-
Ad Spend Growth: Client spend driven by creative performance goes up. Your pods are producing creative that earns more budget.
-
On-Time Delivery: Every pod, every client, every week. Consistency at this level is a system problem before it's a people problem.
-
Creative Service Margin: Margins across the service line stay healthy and trend in the right direction as you scale.
-
Pod Manager Performance: Your direct reports are developing, producing strong output, and staying. Low leadership churn is a signal that you're actually building people, not burning them.
-
Creative Impact: Wins are getting documented, systematized, and shared across pods so the whole agency gets smarter from every breakthrough.
